The Roles of Top and Middle Management in Change
Top management must commit itself in words and deeds to accomplish the planned change. We must go more for substance rather than form. Engagement is necessary and the role of middle management is crucial as facilitators and communicators.

The Role of Top and Middle Management in Bottom Up Change
@Winston Roseval: I have found the vision being created and communicated from the bottom up has resulted in change with less resistance. Although the path has been a bit different.
The vision was created and informal implementation started (with change agent) on front line. Then top management hears about it from front line staff at a staff meeting. Top and middle management were aware of vision although viewed more as staff moral booster and not as serious change that increases value.
Top management then inquires with middle management. Middle management then has to follow up with front line and touch base with visionary on front line and also open up communication with top management and front line change agent to effectively communicate and continue to implement vision. It is interesting to watch how this roles out. It is still in process and correlates to both topics above.

Management Should Also Appoint Change Agents
@Winston Roseval: I agree with you and I think top management has to create a change agent in the middle of all involved too.

Sponsorship and Management Involvement in Change Processes
Before you even get started with middle management; I believe it is important that there is a sponsor for the change (providing the budget, resources and lead by example). The leadership team must be aligned in support of the initiative so everybody delivers the same message and takes responsibility for their part/contribution.
This leads to building a coalition that can then include middle managers. Why not make middle managers (front-line knowledge and experience) the change agents (communicate and manage risks/resistance) as they have an important role to play anyhow?
