카리스마 리더십이란 무엇인가? 기술

막스베버는 카리스마 리더십을 어느 한 개인 또는 규범적인 패턴 또는 개인에 의해 규정되거나 드러난 명령 등의 신성함, 영웅주의, 본보기 등에 헌신하는 것에 의지하는 것으로 정의한다. 막스베버는 카리스마를 개성의 특정한 질로 정의한다. 그러한 개성은 그와 일반 사람을 구별해주는 것이며 초자연적이고 초인간적인 또는 적어도 특별히 예외적인 힘이나 질을 갖고 부여된 것으로 취급된다. 이러한 것드은 보통 사람들에게는 접근이 허용되지 않는 것이다. 그리고 신성한 기원 또는 본보기로 여겨지며, 그것들에 기초하여 관련된 개인은 리더로 취급된다...... 어떻게 자질이 궁극적으로 윤리적, 심미적 또는 다른 견해로부터 판단되는가는 정의의 목적과는 무관하다.

카리스마를 가지 사람들은 복잡한 아이디어를 간단한 메시지로 바꾸는 두드러진 능력을 갖고 있다("나는 꿈을 갖고 있다") ; 그들은 상징, 비유, 은유, 이야기 등을 활용하여 의사소통한다. 또한 그들은 모험을 즐기고 그것없이는 공허함을 느끼며, 훌륭한 낙천가이고 인습에 대항하는 반역자들이다. 특이한 체질의 사람들처럼 보일 수 있다.

카리스마적 지도자는 때 선회를, 새로운 기업을 관현악용으로 작곡하는, 사회적인 힘의 기초가 조직 재생을 고무시키기 위하여 발사하기 위하여 있는 마술 지도자 또는 조직 영웅 는, 그리고 조직 일원에게서 특별한 성과를 얻는 위하여 그려질 것이다. 이러한 리더들은 자신들 스스로 신뢰, 신념, 믿음을 불어넣는다. 당연히 이것들중 어느 것도 미션이 올바르고 윤리적이며 성공적이라는 것을 보증하는 것은 아니다.
 

카리스마 리더십 모델의 유래. 역사

독일 사회주의자 Max Weber는 1920 년대에 3가지 형태의 이상적인 리더십 지배 및 권위를 구별하였다 :

1. 카리스마적인 지배(가족적이고 종교적),
2. 봉건적/전통적인 지배(가부장, 세속주의, 봉건제도),
3. 관료적/법적인 지배(현대 법률 및 국가, 관료주의).

Robert House(1977년)는 4개의 어구를 사용하여 카리스마적 리더십을 정의하였다 :

1. 지배.
2. 타인에게 영향을 미치고자 하는 강력한 욕망.
3. 자신감.
4. 자기자신의 도덕적 가치에 대한 강한 감정.

Conger, Kanungo(1998년)는 카리스마 리더의 5가지 행동 속성을 기술하였다 :

1. 비전과 조작.
2. 환경에 대한 민감성.
3. 구성원의 니즈에 대한 민감성.
4. 개인적인 위험감수.
5. 틀을 벗어난 행동.

대부분의 최근의 카리스마는 연기적인 것으로 특징지워지고 있다(Gardner & Alvolio, 1998): 카리스마 리더십은 짜맞추고, 대본을 쓰고, 상연하고, 실행하는 행위로서 연기를 하는 것과 같은 인상관리 프로세스(impression management process)이다. 비교 : EPIC ADVISERS 리더십모델.

카리스마 리더십 스타일의 활용. 응용

• 긴급한 조직의 전환시기같은 어려운 시기 또는 환경. 비교: Crisis Management [위기 관리].
• Weber에 따르면 카리스마가 있는 리더는 긍정적인 힘이 될 필요가 없다고 하는 것을 주목하라. Mahatma Gandhi와 Adolf Hitler는 둘 다 카리스마가 있는 리더라고 여겨질 수 있다. 비교: 서번트 리더십
• 어떤의 카리스마적인 지도력의 뒤에 기계장치를 위해 핵심 그룹 이론을 보십시오.

카리스마 리더십 접근방법의 단계. 프로세스

Jay Conger(1989년)는 다음과 같은 카리스마 리더십의 4단계 모델을 제안하였다 :

1. 환경에 대한 지속적인 평가 및 비전 수립.
2. 동기부여적이며 설득력있는 주장을 사용하여 비전의 커뮤니케이션.
3. 신뢰와 몰입 구축. 부하는 리더의 목표를 원하고 지원해야 한다. 그리고 이것은 강압 이상에 의해 달성될 가능성이 있다. 오히려 리더는 리더와 목표의 실행가능성에 대한 신뢰를 구축한다 : 이것은 개인적인 위험감수, 특별한 전문지식 및 자기 희생등을 통하여 수행될 가능성이 있다.
4. 비전 달성. 역할모델, 권한부여, 특별한 전술의 활용.

카리스마 리더십 스타일의 강점. 이점

• 긴급한 조직의 전환시기같은 어려운 시기 또는 환경.
• 긴급한 조직의 전환시기같은 어려운 시기 또는 환경에 유용하다. 비교: Crisis Management [위기 관리].
• 효과적이다. 만일 카리스마적 리더의 비전이 올바르다면 이러한 리더십 스타일은 매우 효과적일 것이다.
• 수사적인( 능력. 비교: Framing [프레이밍].
• 에너지가 넘치고 내부적으로 투명하며, 비전이 있고 관습을 뛰어넘고 본보기가 된다.

카리스마 리더십 스타일의 한계. 단점

• 긴급한 조직의 전환시기같은 어려운 시기 또는 환경. 자신의 주변에 예스맨을 모으는 경향이 잇다. 빈약한 권한위임.
• 이러한 기술과 속성을 보유한 사람들은 상대적으로 드물다.
• 자기도취 경향. 현실감의 결여. 타인에 대한 무감감. 비교: 윤리적인 붕괴의 7개의 표시
• 책임감 부족. 내적(도덕적) 갈등으로부터 자유. 카리스마 리더십의 가치는 필요하다. 만일 그러한 리더가 타인에게 좋은 의도를 갖는다면 기업 전체를 높이고 변화시킬 수 있다. 그러나 그러한 리더들이 이기적이고 자질이 낮으면 광적인 집단을 만들고 추종자들의 마음을 파괴할 것이다.
• 예측할 수 없다. 잠재적으로 위험하다.
