Che cosa è la Leadership Carismatica? Descrizione

La Leadership Carismatica è definita da Max Weber come “contare sulla devozione alla santità eccezionale, all'eroismo o al carattere esemplare di una persona e dei modelli normativi o dell'ordine rivelato o decretato da lui„. Definisce il Carisma come una “certa qualità di una personalità individuale, in virtù del quale è distinto dagli uomini ordinari ed è trattato come se fosse dotato di poteri sopranaturali, sovrumani, o almeno qualità specificamente eccezionali. Questi non sono accessibili dalle persone ordinarie, ma si considerano di origine divina o esemplare e sulla base di ciò l'individuo in questione è trattato come un leader (...). Come viene giudicata la qualità in questione da un punto di vista etico o estetico è naturalmente indifferente per lo scopo della definizione„.

Le persone carismatiche hanno una straordinaria capacità di distillare idee complesse in messaggi semplici (“ho un sogno„); comunicano usando simboli, analogie, metafore e storie. Inoltre essi adorano il rischio e si sentono vuoti senza esso, sono grandi ottimisti, ribelli che combattono la convenzione e possono sembrare idiosincratici.

I leader carismatici sono descritti come eroi organizzativi o leader magici che hanno la base del potere sociale per gestire le inversioni di tendenza, lanciare nuove imprese, ispirare il rinnovamento organizzativo ed ottenere performance straordinarie dai membri organizzativi. Questi leader ispirano fiducia, fede e credenza in loro stessi. Naturalmente nessuno di loro garantisce che la mission sarà corretta, etica, o di successo.
 

Origine del modello di Leadership Carismatica. Storia

Il Sociologo tedesco Weber massimo ha distinto indietro negli anni 20 tre tipi ideali di direzione, di dominazione e di autorità:

1. Dominazione Carismatica (familiare e religiosa),
2. Dominazione Feudale/Tradizionale (patriarchi, patrimonalismo, feudalesimo) e
3. Dominazione Burocratica/Legale (legge e stato moderno, burocrazia).

Robert House (1977) ha usato quattro frasi per definire la leadership carismatica:

1. Dominante.
2. Forte desiderio di influenzare gli altri.
3. Sicuro di sè.
4. Forte senso dei propri valori morali.

Conger & Kanungo (1998) descrivono cinque attributi comportamentali del leader carismatico:

1. Vision ed articolazione.
2. Sensibilità per l'ambiente.
3. Sensibilità nei confronti dei bisogni dei membri.
4. Assunzione personale del rischio.
5. Operare con un comportamento non convenzionale.

Recentemente il carisma è stato rappresentato come una caratteristica teatrale (Gardner & Alvolio, 1998): la leadership carismatico è un processo di gestione delle impressioni rappresentato teatralmente nei seguenti quattro atti: strutturazione, scrittura del copione, allestimento del palcoscenico e recitazione. Uso dello stile della Leadership Carismatica. Applicazioni

• In periodi o circostanze difficili, tipo una ristruturazione organizzativa urgente. Paragonare: Gestione delle Crisi.
• Si noti che secondo Weber, un leader carismatico non deve essere una forza positiva. Sia Mahatma Gandhi che Adolf Hitler potrebbero ragionevolmente essere considerati leader carismatici. Paragonare: Servant-Leadership
• Vedere la Teoria di Core Groups per alcuni dei meccanismi che stanno dietro alla leadership carismatica.

Fasi nel metodo di Leadership Carismatica. Processo

Jay Conger (1989) ha proposto il seguente modello di leadership carismatica a quattro fasi:

1. Valutazione continua dell'ambiente e formulazione di una vision.
2. Comunicazione della vision, usando argomentazioni motivazionali e convincenti.
3. Rafforzare fiducia e impegno. i subalterni devono volere e supportare gli obiettivi del leader e questo è probabile che sia compiuto più della coercizione; piuttosto il leader deve sviluppare la fiducia che gli altri hanno nei confronti del leader e la fattibilità degli obiettivi; è probabile che questo avvenga per mezzo dell'assunzione personale del rischio, di una perizia fuori dal comune e dell'auto sacrificio.
4. Realizzare la vision. Usando la modellizzazione del ruolo, la responsabilizzazione e tattiche non convenzionali.

Punti di Forza dello stile di Leadership Carismatica. Benefici

• Porta livelli relativamente forti e incontestati di obedienza.
• Utile nei periodi o nelle circostanze difficili, tipo una ristrutturazione organizzativa urgente. Paragonare: Gestione delle Crisi.
• Efficace. Se la vision carismatica del leader è giusta, questo stile di leadership può essere estremamente efficace.
• Abilità retorica. Paragonare: Framing.
• Energetico, visionario, non convenzionale ed esemplare.

Limitazioni dello stile di Leadership Carismatica. Svantaggi

• Porta livelli relativamente forti e incontestati di obedienza. Tendenza a radunare intorno a lui “uomini si„ o deboli. Basso livello di delegazione.
• La gente che possiede queste abilità e questi attributi è molto rara.
• Tendenza al narcisismo. Perdità della realtà. Insensibile nei confronti degli altri. Paragonare: Sette Segni del Crollo Etico
• Mancanza di responsabilità. Libertà dai conflitti (morali) interni. I valori del leader carismatico sono essenziali. Se tale leader è ben intenzionato verso gli altri, può elevare e trasformare un'intera azienda. Ma se sono egoisti o scarsi, possono creare culti e violentare effettivamente le menti dei collaboratori.
• Imprevedibile. Potenzialmente pericoloso.
