"보통 기존 문화에 자리잡고 있는 것과는 상당히 다르거나 새로운 것을 도입하게 되므로, 문화적 혁신은 문화의 유지보다 훨씬 더 어렵다. 혁신이 일어날 때에 일부는 다른 것을 대신하거나 대체한다... 사람들은 일반적으로 그러한 변화에 저항한다. 그에 맞는 합당한 이유를 갖고 있다. 문화의 변화 또는 문화의 창조 프로세스를 성공적으로 관리하는데는, 사람들로 하여금 손실을 능가하는 이득이 있음을 확신해야만 한다"


Harrison Trice와 Janice Beyer는 그들의 역저 "The Cultures of Work Organizations"에서, 어느 한 조직의 문화를 변화시키고자 할 때 명심하고 고려해야할 많은 아이디어를 제시하고 있다.


조직 문화를 변화시킬 때 고려해야할 8가지 사항

  1. 유리한 순간을 적극 활용하라. 예를 들면 재무성과가 빈약할 때. 사람들로 하여금 변화의 필요성을 확실히 인식하게 하라.

  2. 우려와 낙관을 결합하라. 변화가 가져다 주는 결과에 대해 낙관적인 전망을 하라.

  3. 문화적 변화에 대한 저항을 이해하라. 개인적 수준(미지에 대한 두려움, 이기심, 선택적인 관심과 보유, 습관, 의존성, 안전에 대한 욕구)과 조직 또는 집단적 수준(권력과 영향력에 대한 위협, 신뢰부족, 인식과 목표와의 차이, 자원제약, 고정된 투자, 조직간 계약 등)

  4. 많은 요소들을 변화시켜라 단 일부는 계속 유지시켜라. 예를 들면 일정하게 남아 있어야할 원칙들을 확인하라.

  5. 실행의 중요성을 인식하라. 초기 수용과 열정은 변화를 이끌어나가는데 불충분하다 :

    • 채택
    • 실행
    • 제도화.
  6. 적합한 조직문화의 형태를 선택하고 수정하고 창조하라. 상징, 의례, 언어, 이야기, 신화, 은유, 종교 의식, 세레모니 등을 활용.

  7. 조직적응과정 방법을 수정하라. 사람들이 기업의 문화를 학습화는 1차적인 방법은 고용초기의 조직 적응과정을 통해서이다. 그 것 때문에, 이 사회주의화 과정이 바뀌는 경우에, 조직의 문화는 변화하는 것을 시작될 것이다.

  8. 혁신적인 리더십을 찾아내고 배양하라. 구성원들은 기존의 문화에서 얻은 안정된 상태는 무엇이든지 포기하려하지 않고, 리더가 자신감과 강한 확신을 표출하지 않고, 새로운 비전을 극적으로 설파하지 않으면 새로운 방향으로 리더를 따르지 않으려 한다.
