Edgard Schein Trois Niveaux de Culture définissant la culture d'organisationLes cultures nous entoure tous. Les cultures sont situées en profondeur, dominantes et complexes.


Cependant, selon Edgard Schein, nous ne pouvons pas comprendre l'Organisation Apprenante, le développement et le changement planifié, à moins que nous considérions la culture comme source primaire de résistance au changement.

En outre, si les dirigeants ne prennent pas conscience des cultures dans lesquelles ils sont enfoncés, ces cultures les gèreront. La compréhension culturelle est souhaitable pour tout le monde, mais elle est essentielle pour les leaders si ils doivent diriger.


Avec ses Trois niveaux de culture, Edgard Schein a fourni une contribution importante pour définir ce qu'est réellement la culture d'organisation.


Quels sont les Trois niveaux de culture ? Description

Schein divise la culture d'organisation en trois niveaux :

  1. Objets culturels. Ces « objets façonnés » sont à la surface, leurs aspects (tel une robe) peuvent être facilement discernés, mais sont difficiles à comprendre.
  2. Valeurs embrassées. Sous des objets façonnés sont « les valeurs embrassées » qui sont des stratégies, des buts et des philosophies conscients.
  3. Certitudes et valeurs de base. Le coeur, ou l'essence, de la culture est représenté par les certitudes fondamentales de base et les valeurs, qu'il est difficile de discerner parce qu'elles existent en grande partie à un niveau inconscient. Pourtant il fournit la clef à la compréhension pourquoi les choses se produisent d'une manière particulière. Ces différentes suppositions se forment autour de dimensions plus profondes de l'existence humaine telles que la nature humaine, les relations et l'activité humaine, la réalité et la vérité.

Dans son livre de 1992 : La « Culture d'Organisation et le Leadership », Schein définit la culture d'un groupe : « Un modèle des certitudes de base partagées que le groupe a apprises pendant qu'il résolvait ses problèmes d'adaptation externes et d'intégration interne, cela a assez bien fonctionné pour être considéré valide et être, en conséquence, enseigné à de nouveaux membres comme manière correcte de percevoir, penser, et sentir par rapport à ces problèmes ».


Dans une publication plus récente de 1996, Schein définit la culture d'organisation comme : « les certitudes tacites de base au sujet de la façon dont le monde est et doit être qu'un groupe de personnes partage et cela détermine leurs perceptions, leurs pensées, leurs sentiments, et, leur comportement manifeste ».


Schein (1992) reconnaît que - même avec une étude rigoureuse - nous pouvons seulement faire des formulations sur des éléments de culture. Nous ne pouvons pas expliquer la culture dans sa totalité. Schein recommande l'approche suivante pour s'enquérir au sujet de la culture : itérative, clinique, similaire à une relation thérapeutique entre un psychologue et un patient. L'approche disciplinée de Schein vis à vis de la culture se tient contrairement à la manière dont la culture est traitée dans certains magazines populaires de gestion.
