什么是路径-目标理论? 释义

Robert House认为,领导者可以通过适当的手段来影响组织成员的绩效表现、满足感以及动机等等,这些手段有:

  • 对完成业绩目标者予以奖励;
  • 阐明组织前进的路径;
  • 去除执行任务过程中的障碍;

然而,领导者是否能够有效施加影响还要取决于组织环境因素
 

路径-目标理论的组织环境因素

  • 组织成员的个性
    • 控制源(Locus of Control)。 参与型领导适合于内控的下属; 而命令型领导则适合于外控的下属。
    • 自觉能力。 自认为能力很强的下属不喜欢命令型领导。 比较: Attribution Theory[归因理论]
  • 组织环境的特征
    • 当项目团队高度结构化,命令型领导方式就显得多余,且效率低下。
    • 当组织内已经有高度正式的权威系统在运作,命令型领导则很容易削弱员工的满足感。
    • 当组织运作于有大量社会支持的环境里,支持性领导则显得多余。

根据Robert House,共有四种不同的领导方式存于互不相同的组织环境:


四种领导风格

  1. 命令型领导(Directive Leadership。 此类领导往往向下属下达各项具体的工作命令。 比较: Theory of Needs[需求理论]
  2. 支持型领导(Supportive Leadership。 此类领导往往表现得非常友好,关心员工。
  3. 参与型领导(Participative Leadership。 此类领导往往就工作任务主动与下属协商,征求下属意见和建议。
  4. 目标导向型领导(Achivevement-Oriented Leadership。 此类领导往往把目标订得过高,并希望员工绩效表现期望较高。
