总结

变革平衡公式(Change Equation), 亦称作为变革公式(Change Formula)、变革模型(Change Model),是由Richard Beckhard和Reuben T Harris二人在David Gleicher的研究基础上共同提出的(1987), 一个简单有效的管理工具,用以迅速获取对组织变革可能性及变革条件的直观印象。

从历史角度来看,变革平衡公式完全可以被视作为组织发展研究领域的一个里程碑。 组织顺应着管理者的需求,随着时间推移,在不断向前发展。 现在,管理者所希望的组织发展,不仅仅着眼于组织目标的实现,而且还期望员工的积极参与, 管理者已经深刻理解到了员工参与与组织成功之间的紧密关系。
 

员工参与

鼓励员工参与组织变革,调用组织内部或外部力量处理变革引发的各种反应,这些变化代表了管理理论、管理思想的变迁。如泰勒的科学管理理论(即众所周知的“泰勒制”), 这种“命令-控制管理法”在管理者与员工之间划出了一条清晰的界线, 它的潜藏思想就是“管理者管人,工人受管于人”。 泰勒制是时代的产物,在工会盛行、流水线备受倚重的工业化时代,严格的管理控制是必须的。

在组织心理学和组织动力学不断发展的过程中,泰勒制最终被人际关系理论所代替,这一变迁为员工参与、员工利益以及员工激励的研究与实践扫清了道路。

战胜变革阻力的三个要素

变革平衡公式可以帮组我们把握战胜变革阻力必备的三个要素:

  • 对当前形势状况的不满;
  • 对组织未来愿景的期望;
  • 迈向愿景的努力初步实现。

如果上述三项要素有一项为零或者接近零的话,三者之和也将为零或者接近零,此时,变革阻力将占据上风。
